Finding and keeping talented staff people is an ongoing challenge for many organizations.  In this edition of Transforming Challenges, Maureen Gallagher offers some insights into what works for successful employee recruitment and retention.

  • We are pleased to announce that the Sisters of Providence, Mother Joseph Province has contracted with The Reid Group to conduct an assessment of the Province’s administrative structures.  John Reid and Charlotte Davenport, CSJP will work on this contract.
  • St. Xavier Francis Church in St. Louis has hired Lucien Roy for a parish planning process that will begin in June 2014.
  • The next in our teleconference series will be held on January 22–see below for more information.
  • Lucien Roy and John Reid facilitated the first Planning Retreat for St. Pius X in Grandville MI.   More than 80 parishioners  offered their thoughtful and enthusiastic participation.
  • John Reid has been hired by St. Nicholas and St. William parishes in San Jose, CA to help them transition to a new collaborative alignment in light of pastoral changes that will take effect July 1.
  • Maureen Gallagher is working with the Sisters of the Humility of Mary on the implementation of their planning process.
  • Lucien Roy, John Reid and Maureen Gallagher are working with the Diocese of Peoria, IL with diocesan leadership to develop and implement Parish Council Guidelines.

Attract and Retain Talented Employees

A recent article, “Building a Game-Changing Talent Strategy,” in the Harvard Business Review provides insights that can be used in dealing with, recruiting and retaining talented personnel in faith-based organizations as well as non-profits.

Attracting and keeping gifted people can be a challenge to any organization. What is it that is going to attract and keep capable people in our parishes, schools, dioceses, health care institutions, colleges and other organizations?

An organization that is successful in attracting and keeping highly competent employees always places the mission at the center of all it does. That means its purpose for existence–its uniqueness–is at the heart of its operations. It implies that no one has to go and find its mission statement somewhere, but everyone in organization knows the mission and integrates it in their daily operations. Employees demonstrate that they have incorporated the mission into their work and are proud to be advancing it.

A second finding deals with the culture of high performance. This means people know what their jobs are, are encouraged to do them well and are provided the resources to continually grow. Whether it is a secretary who needs to be given opportunities to learn the latest software to expedite his or her job or the head nurse who needs to be encouraged and given opportunities to improve her supervisory skills, the continual development of competent people is essential.

This finding also implies that good performance planning and evaluation is critical to keeping gifted personnel. It is not an annual “pat on the back” that is needed to maintain top employees, but serious performance planning and focused performance reviews at least semi-annually, along with ongoing support, encouragement and recognition for good work.

A third finding deals with the need to spot, coach and develop a next generation of leaders. This needs to be a conscious effort and is critical to succession planning. Grooming other or younger people for future leadership in mission, ministry and the work of non-profits is an essential role of current leadership. Too often in ministry-related jobs, the charism of the leader is the lynchpin for the success of the group. Once the leader leaves or retires, if good succession planning has not occurred, the team falls apart.

A fourth finding was attractive organizations have a culture of developing a strong sense of collective purpose and also take pride in the work of individuals. Team building, collaboration, trust and respect are foundational. People are not afraid to ask for help. Those providing assistance are recognized as trustworthy and accessible. There is no such thing as a “silly question” and there are no “dummies” on the job, just people who want to learn more and contribute more.

Mission driven, high performing, succession oriented, competent teams who value individual talents are able to attract and retain highly talented people.
